Remote-first companies create a culture that facilitates remote working while allowing employees to work in the office <em>if<\/em> they want to.&nbsp;<\/p>\n\n\n\n<p>Building a successful remote-first culture requires time and effort; you need to create an inclusive, safe, and collaborative work environment that helps employees do their best work no matter where they are.&nbsp;<\/p>\n\n\n\n<p>But once you establish that culture, remote-first working brings so many benefits to employees <em>and<\/em> businesses.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"Companies-who-have-chosen-a-remote-first-work-strategy\"><strong>Companies who have chosen a remote-first work strategy<\/strong><\/h3>\n\n\n\n<p>Some of the world&#8217;s biggest companies have shifted from working in the office to being remote-first. Here are just a few.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Coinbase<\/strong><\/li>\n<\/ul>\n\n\n\n<p>In May 2020, <a href=\"https:\/\/www.coinbase.com\/blog\/post-covid-19-coinbase-will-be-a-remote-first-company\" target=\"_blank\" rel=\"noreferrer noopener\">Coinbase announced<\/a> that they would embrace remote-first culture after all COVID restrictions were lifted. CEO Brian Armstrong said that being remote-first offered a \u201chuge opportunity and strategic advantage\u201d for the company.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Dropbox<\/strong><\/li>\n<\/ul>\n\n\n\n<p><a href=\"https:\/\/blog.dropbox.com\/topics\/company\/dropbox-goes-virtual-first\" target=\"_blank\" rel=\"noreferrer noopener\">Dropbox announced<\/a> they would become a \u201cvirtual-first\u201d company in October 2020. They wrote on their blog that remote work outside of an office would be the primary working experience for everyone at the company, but that they would continue to facilitate in-person collaboration and team gatherings for those who wanted to participate.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Pinterest<\/strong><\/li>\n<\/ul>\n\n\n\n<p>Pinterest takes a remote-first approach with <a href=\"https:\/\/www.pinterestcareers.com\/pinflex\/\" target=\"_blank\" rel=\"noreferrer noopener\">PinFlex<\/a>. PinFlex allows people working at Pinterest to live and work anywhere and even encourages employees to travel around the world and work from different locations.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Shopify<\/strong><\/li>\n<\/ul>\n\n\n\n<p>Shopify\u2019s CEO Tobi L\u00fctke <a href=\"https:\/\/twitter.com\/tobi\/status\/1263483496087064579?ref_src=twsrc%5Etfw%7Ctwcamp%5Etweetembed%7Ctwterm%5E1263483496087064579%7Ctwgr%5Ec3b460b7c1039f6633aa917fdf79c496b89cf781%7Ctwcon%5Es1_&amp;ref_url=https%3A%2F%2Fwww.shopify.com%2Fblog%2Fworking-remotely-for-the-planet\" target=\"_blank\" rel=\"noreferrer noopener\">tweeted<\/a> in May 2020 that Shopify would become a \u201cdigital by default\u201d company. He said that most employees would permanently work remotely and that Shopify would be reworking their offices to better align with a new working reality.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Cheesecake Labs<\/strong><\/li>\n<\/ul>\n\n\n\n<p>You can add Cheesecake Labs to the list of remote-first tech companies, and we\u2019ll tell you more about our transformation in a little bit!<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"Remote-first-vs.-remote-friendly-vs.-remote-only-vs.-hybrid\"><strong>Remote-first vs. remote-friendly vs. remote-only vs. hybrid<\/strong><\/h3>\n\n\n\n<p>There are many different ways to describe the world of work these days. In the examples above, each company has a different way of defining their approach to remote work.<\/p>\n\n\n\n<p>So what are the differences between being remote-first or remote-friendly<\/p>\n\n\n\n<p> How does hybrid working fit in? For those considering remote-first culture, here are a few benefits you can expect when you give workers more flexibility and choice over where they log in from.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">1. <strong>Productivity<\/strong><\/h3>\n\n\n\n<p><a href=\"https:\/\/www.greatplacetowork.com\/resources\/blog\/remote-work-productivity-study-finds-surprising-reality-2-year-study\" target=\"_blank\" rel=\"noreferrer noopener\">Studies<\/a> show that remote-first companies with effective leadership see stable or increased productivity levels, and <a href=\"https:\/\/www.gsb.stanford.edu\/faculty-research\/working-papers\/does-working-home-work-evidence-chinese-experiment\" target=\"_blank\" rel=\"noreferrer noopener\">working from home can increase productivity by 13%.<\/a><\/p>\n\n\n\n<p>With remote-first working, employees can work when they feel most productive and better fit their work around the other things happening in their lives. This freedom leads to better productivity overall.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">2. <strong>Reduced costs<\/strong><\/h3>\n\n\n\n<p>Building a remote culture means businesses <em>and <\/em>employees can save money.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>In a <a href=\"https:\/\/www.ey.com\/en_us\/news\/2022\/11\/ey-survey-shows-technology-leaders-are-optimistic-despite-a-potentially-looming-recession\" target=\"_blank\" rel=\"noreferrer noopener\">survey<\/a> of tech company leaders, 90% said they were prioritizing or reprioritizing remote work to save money.&nbsp;<\/li>\n\n\n\n<li>And a 2021 <a href=\"https:\/\/www.fastcompany.com\/90665835\/workers-deserve-equal-pay-for-equal-work-regardless-of-their-geographic-location\" target=\"_blank\" rel=\"noreferrer noopener\">study<\/a> found that employers can save $11,000 annually for every employee that works remotely for two to three days each week. If you go with a remote-first culture, those savings increase.&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>Remote work isn\u2019t just good for businesses; it\u2019s also great for employees\u2019 wallets. The average employee can save <a href=\"https:\/\/globalworkplaceanalytics.com\/telecommuting-statistics\" target=\"_blank\" rel=\"noreferrer noopener\">$6,000<\/a> each year by working remotely. Those savings come from lower commuting and transportation costs, less money spent on childcare, and even savings on work wardrobes.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">3. <strong>Engagement<\/strong><\/h3>\n\n\n\n<p><a href=\"https:\/\/www.mckinsey.com\/industries\/real-estate\/our-insights\/americans-are-embracing-flexible-work-and-they-want-more-of-it#:~:text=Another%20of%20the%20survey%E2%80%99s%20revelations%3A%20when%20people%20have%20the%20chance%20to%20work%20flexibly%2C%2087%20percent%20of%20them%20take%20it\" target=\"_blank\" rel=\"noreferrer noopener\">87% of people choose to work remotely<\/a> when given the chance and remote workers are <a href=\"https:\/\/www.forbes.com\/sites\/bryanrobinson\/2022\/02\/04\/3-new-studies-end-debate-over-effectiveness-of-hybrid-and-remote-work\/?sh=1379594359b2\" target=\"_blank\" rel=\"noreferrer noopener\">22% happier<\/a> than people in an office environment. So offering <a href=\"https:\/\/cheesecakelabs.com\/blog\/mental-health-remote-work-pandemic\/\" target=\"_blank\" rel=\"noreferrer noopener\">remote work<\/a> as a standard can go a long way toward creating more engaged teams.&nbsp;<\/p>\n\n\n\n<p>We\u2019ve found that creating a remote-first culture can be hard work, but getting it right pays off.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">4. <strong>Recruitment and retention<\/strong><\/h3>\n\n\n\n<p>Employees are looking for flexibility and autonomy in their work.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><a href=\"https:\/\/hrnews.co.uk\/over-76-of-employees-want-flexible-working-hours\/\">77%<\/a> of workers want flexible work hours<\/li>\n\n\n\n<li>and 58% want a remote work-from-anywhere policy.&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>So, the more flexibility you can offer while still providing a great remote culture, the better you\u2019ll be able to recruit new employees and retain the ones you have.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">5. <strong>Diversity<\/strong><\/h3>\n\n\n\n<p>Embracing a remote-first culture can go a long way toward making companies <a href=\"https:\/\/cheesecakelabs.com\/blog\/diversity-value-pride-week-cheesecake-labs\/\" target=\"_blank\" rel=\"noreferrer noopener\">more diverse and inclusive<\/a>. When you remove the requirement that everyone works in the same office, you open up more opportunities for diverse hiring. That includes your standard messaging apps like Slack, meeting software like Zoom, and email and scheduling software.&nbsp;<\/p>\n\n\n\n<p>But that doesn\u2019t mean you can\u2019t get creative with how you communicate. At Cheesecake Labs, we use Discord to create an informal virtual \u201coffice\u201d where people can come work together and chat informally to help recreate the social aspects of the office.<\/p>\n\n\n\n<p>It\u2019s also a good idea to create a formal people and culture \u2018hub\u2019 where employees can give feedback on how well their remote experience is going, ask questions, and access resources. You can build one of these hubs or partner with a provider like <a href=\"https:\/\/en.qulture.rocks\/\" target=\"_blank\" rel=\"noreferrer noopener\">Qulture.rocks<\/a>.<\/p>\n\n\n\n<p>However, tools aren\u2019t just about tech. You should also focus on how you\u2019ll measure the success of your remote-first initiatives. Using methodologies like Objectives and Key Results (OKRs) can help you analyze your efforts and show you where you need to make changes and improve.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Leadership<\/strong><\/h3>\n\n\n\n<p>Strong, compassionate leadership is the true key to successfully building culture in a remote environment. Here are just a few things that leaders need to carefully consider and manage.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Communication<\/li>\n\n\n\n<li>Inclusion<\/li>\n\n\n\n<li>Time management<\/li>\n\n\n\n<li>Team engagement<\/li>\n<\/ul>\n\n\n\n<p>How you approach that will look different depending on your company, so we can\u2019t tell you exactly how to do it. Prior to the pandemic, we all worked in the office.<\/p>\n\n\n\n<p>So shifting to fully remote work was a <em>big<\/em> change. Thankfully, we already knew how to communicate successfully and collaborate remotely because that\u2019s what we already did with most of our clients.<\/p>\n\n\n\n<p>This gave us an outline to work from. <strong>We began adapting the processes we were already using with our clients and found ways to make them work for Cheesecake Labs internally.<\/strong> As time passed, we tweaked and changed those processes to better support our employees (a.k.a Cakers) as they settled into remote-first working.<\/p>\n\n\n\n<p>As lockdowns began to ease and many companies brought people back to the office, we knew we had a big choice to make.<\/p>\n\n\n\n<p>Should we stay remote-first or shift back to requiring more time working in-office? Ultimately, we decided that being a remote company <strong>had opened up too many amazing opportunities<\/strong> for us to head back to the office.<\/p>\n\n\n\n<p>For example, since switching to a remote-first culture, we\u2019ve been able to hire people throughout Brazil rather than just hiring people who live close to our offices in Florianopolis.<\/p>\n\n\n\n<p>We\u2019ve found new ways to communicate and improve the relationships between employees and leadership. And we\u2019ve worked hard to improve the employee experience to align with how people <em>want<\/em> to work right now.<\/p>\n\n\n\n<p>We\u2019re not willing to give up any of these fantastic benefits! So, we decided Cheesecake Labs would remain a remote-first company. But, just like always, we\u2019re doing it <em>our<\/em> way.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"How-leadership-supported-and-embraced-the-switch-to-remote-work\"><strong>How leadership supported and embraced the switch to remote work<\/strong><\/h3>\n\n\n\n<p>We knew that leadership was key to creating a thriving remote-first culture. The big cheeses at Cheesecake Labs had to pull together and make sure everyone in the company felt safe and heard during this transition process. And it was essential to us that everyone had everything they needed to do their jobs to the best of their ability.<\/p>\n\n\n\n<p>How we\u2019re making that happen is constantly evolving, but here are a few things we\u2019ve done over the last few years to create a robust remote-first environment.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Rethink company organization<\/strong><\/li>\n<\/ul>\n\n\n\n<p>With everyone working remotely, it\u2019s harder to interact informally with coworkers throughout the day. When we worked in the office, those \u201cwater cooler moments\u201d were a lot easier to come by; when you\u2019re working from home, you\u2019re much less likely to run into a coworker in your kitchen!&nbsp;<\/p>\n\n\n\n<p>Initially, the company was organized into teams based on department (named after different cheeses, of course!) but working remotely has meant that many Cakers had less interaction with coworkers outside their cheese groups.<\/p>\n\n\n\n<p>We\u2019re currently transitioning to a new chapter and guild structure. Of course, we have to put our own spin on things, so our chapters are called <strong>Bakeries<\/strong> and include Cakers with similar backgrounds, skill sets, and expertise.<\/p>\n\n\n\n<p>We\u2019re forming Bakeries around what people do within the company. For example, for a group that develops mobile apps, we could have a Mobile Bakery with people from different departments that feed into the end goal of creating amazing mobile apps.&nbsp;<\/p>\n\n\n\n<p>We\u2019re also putting together <strong>Guilds<\/strong> that focus on specific Cheesecake Labs initiatives like Respect &amp; Inclusion or Internal Process Innovation.<\/p>\n\n\n\n<p>These Guilds give Cakers the chance to come together and work on projects and subjects they feel most passionate about, which we believe helps make our company a better place to work.&nbsp;<\/p>\n\n\n\n<p>And for projects, we assemble <strong>Squads<\/strong>. Squads are smaller, agile teams responsible for the end-to-end delivery of our services and are formed <a href=\"https:\/\/cheesecakelabs.com\/blog\/dedicated-team-how-does-it-work\/\" target=\"_blank\" rel=\"noreferrer noopener\">based on client and project needs<\/a>.&nbsp;<\/p>\n\n\n\n<p>Squads have been part of Cheesecake Labs since the very beginning, and we knew we needed to keep them in this new framework to help us maintain <a href=\"https:\/\/cheesecakelabs.com\/blog\/ckl-approach-leadership-development\/\" target=\"_blank\" rel=\"noreferrer noopener\">our values<\/a> and continue to deliver a <strong>WOW service<\/strong> to our clients.&nbsp;<\/p>\n\n\n\n<p>We believe that this new structure will help more Cakers connect with others outside their departments and help us build a more cohesive company culture.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Changing how our processes work<\/strong><\/li>\n<\/ul>\n\n\n\n<p>Keeping the same processes we had when everyone was in the office just wasn\u2019t going to cut it. So we had to rethink how we could better adapt our processes to the remote working experience.&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Reimagine how we build relationships<\/strong><\/li>\n<\/ul>\n\n\n\n<p>Maintaining relationships between coworkers and between Cakers and our People &amp; Culture department can be challenging. We\u2019re always looking for new ways to keep people connected, even when they\u2019re working miles apart.&nbsp;<\/p>\n\n\n\n<p>Almost immediately after Brazil went into lockdown, we put together a weekly \u201cbetter together\u201d meeting that allowed all Cakers to attend and talk about emotional safety and the current pandemic moment. Additionally, Cakers had the chance to voice any concerns and feedback on how we handled the switch to remote work.&nbsp;<\/p>\n\n\n\n<p>And this part of the process is the one we\u2019re always looking to improve \u2014 after all, at this stage, nobody has <em>all <\/em>the answers.
